Risks, Faith & Being a Scaredy Cat

We often fall into one of two categories: we are either risk averse and afraid of everything, so we are paralyzed in life. This causes us to miss the chances God wants us to take and live the life of adventure and faith He calls us to.

Or we take any risk that comes along in an effort to live life to the fullest and not miss anything, which causes us to not be very discerning and often live a life full of adventure and regrets.

Depending on which category you put yourself into or feel the most comfortable in, it is easy to say that one is more spiritual than another and exactly what God has in store and planned for every follower of Jesus. Yet on closer inspection, there is wisdom in both places.

There are times we are called to risk it all, throw caution to the wind, leave no stone unturned and leave it all on the field. To sell the farm, and hope that it turns up roses. There are also moments that wisdom calls for prudence, a slower pace, more talking with experts and people you trust and maybe ultimately waiting on a decision or missing a-once-in-a-lifetime opportunity.

How do you know which one you should do as you face a decision or an opportunity?

Before we get to that, let’s back up.

The answer lies in a different question: What do you believe about God?

You see, if you struggle with fear and find yourself paralyzed at moments in life, you will often have a small view of God. You will see God more as a buddy buddy who is there to make you happy, protect you at all costs and do whatever you want. You will see a God who is less powerful than you are, so how can you trust Him with anything? You will also see a God who will not call you to scary things, a God who will never make you uncomfortable or contradict your thought process. God will always agree with you.

On the other side, if you are constantly pushing the envelope, then you have a risk taking God who sometimes will lack wisdom or at the least patience. You serve a God who wants it done now and can’t wait. A God of risk, a God who is ready to take off at a moment’s notice, who is often very pleased with your gut feeling or the things that will make you comfortable in that moment and meet your desires right now.

Ironically, both serve a God much like them and who wants them to be comfortable. The risk averse person sitting on the sideline who is never uncomfortable, and the risk taker who lives on the edge of the cliff and never has to exhibit patience or listen to anyone but their desire.

So which is right?

I don’t think one is right or wrong inasmuch as we need to identify where we often find ourselves and make sure of two things:

  1. That God is pushing us out of our comfort zone.This could mean that God is making you wait or pushing you to risk.
  2. That your choices are based on wisdom and not fear of being hurt or fear of missing something (interestingly fear drives both types of people in different ways).

I think more important than taking a risk is identifying what you believe to be true about God as you take a risk, as you think about doing something or not doing something. Is there a lie attached to it? Are you trying to win someone’s approval through it?

Often without realizing it, we fall prey to that instead of living the life God calls us to, whether that is of risk, waiting or wisdom, and sometimes both.

The Most Important Leadership Skill in a Church

What is the most important leadership skill in a church? For a pastor of students, kids, worship or a lead pastor to have?

Is it vision casting? Strategizing? Team building? Shepherding?

The most important leadership skill in any church is recruitingWho you surround yourself with, who you put on a team, who you hire, who you make an elder. Nothing else matters or makes more of an impact on the life of your church than this.

You might wonder, isn’t it prayer? Prayer isn’t a leadership skill. Prayer is a Christian skill. Prayer and the Holy Spirit makes or breaks your ministry.

What I’m talking about are the things you as the leader can control and do.

Why does recruiting matter?

Who you place on a team, in roles will decide your success.

When you look at the culture of your church, the people make up the culture. You can’t decide what your culture will be. You can’t sit in a meeting and decide you will be a welcoming, prayer-filled, evangelistic culture. You have to find people with that and put them on your team.

A company consists of one thing, really. If I buy a plane from Boeing, it’ll be exactly the same plane that BA [British Airways] will buy, which will be exactly the same plane that United [Airlines] will buy, exactly the same plane that Air Canada will buy. So what is a company? A company is the people that are working inside that plane, the people that are working on the ground. They’re the people that make up a company. They either make this company exceptional or average. -Sir Richard Branson

The same is true for your church.

Three problems happen in many churches as it pertains to recruiting and hiring:

  1. Most churches see it as the lead pastors job and only the lead pastors job to recruit. From the stage.
  2. In hiring, many lead pastors give away too much because they’d rather not read resumes, sit in interviews or talk to references.
  3. Churches don’t think they can be great so they don’t hire great people.

Both ideas are rampant in churches and are why many churches are mediocre at best.

If you look at any growing, healthy effective church, do you know what you will find? Talented, hard working people who love Jesus. Somehow, they all ended up at the same church.

Coincidence?

Nope.

The answer to the first problem: recruiting is everybody’s job. Whenever I hear someone at Revolution say, “We need more people serving in ____, can you make an announcement from the stage? I know we have a problem. And that problem is not a lack of people.

In fact, the best people to recruit are the people doing it. Not the person getting paid to do it.

There’s something that happens when someone who works with middle school students tells someone else, “I love the chance I get to influence the lives of students. Its my favorite hours of the week. Hey, why don’t you come with me next week and check it out?”

Recruiting in a church is everyone’s responsibility.

The answer to the second problem: the lead pastor has to be more involved in hiring

In most churches, hiring is done by a committee that the lead pastor might be a part of, but often he has nothing to do with it. This is the biggest mistake churches make and accounts much of the mediocrity in churches.

If you are like me, hiring, reading resumes, doing phone interviews, in person interviews, talking to references, reading personality tests is that last thing you want to do. It is draining, un-exciting and yet the single determinant to what your church will be like. Three years ago we hired a staff member that I didn’t put a lot of effort into. I let others do that and it cost us in people, time, energy, my stress level and money. We lost momentum, families, excitement. This person was on our team for a little over a year and it took us close to 18 months to get back to the level of momentum and size that we were when we hired this person.

Can one person do that?

Yep.

According to Darren Hardy in The Entrepreneur Roller Coaster: Why Now Is the Time to #Join the Ride, a bad hire can cost a company or church six figures. Now, a church is not a business or all about the money, but if that’s true and I think it’s at least close, that’s incredibly poor stewardship. And that is a spiritual issue.

The third problem is one that many pastors don’t talk about in hushed tones. They would never say it on stage, but when pastors grab coffee together, they talk jealously about the big church down the road and the things they can do that they as a smaller church can’t do. And it all boils down to the people they have. While the jealous pastors would say they can’t hire or recruit great people. They can’t find talented musicians, great kids teachers, passionate student workers, off the charts community group leaders. They would say it is a matter of money, but it boils down to what the pastors think they can do. Most churches don’t think they can be great so they don’t hire great people.

Sadly, in many churches the leaders have succumbed to the myth that only large, cutting edge megachurches can get the best people and they are stuck in the 1990’s when it comes to technology and talent.

Not true.

How do you find and hire great people?

First, know what you are looking for. If you don’t, you will never find it. If you want someone great, pray for it, look for it, believe you can find that person and you can vision cast that person into your team. Most people make recruiting and hiring mistakes with staff and volunteer positions because they’ll take anybody. Often, this means you will wait to do things as a church because you don’t have the leader yet. That’s okay.

Second, look for talented people. If you are afraid of talented people (and many pastors are because they’re control freaks) then that’s a sin issue on your part. If you have to micro-manage someone, you didn’t find a talented leader, you found a lackey to do your bidding and you don’t want that.

Third, they have great character. You can’t teach character, what someone’s character is, is what it is. Yes, the Holy Spirit can change people, but don’t hire or recruit someone to a key role with that hope and prayer in mind. Character is not a given in a church interview process, don’t assume it.

The best way to check for character is to hire from within your church. When this happens, you know exactly what you are getting. What their marriage is like, how they treat people, their giving and generosity, if they fit, if you like them.

The last thing that matters and this comes best from people within your church, they love your city and your church. Not everyone loves your city or loves the people in your church. You want people who do. There are unique things that make up your city and church and it doesn’t fit everyone. That’s okay. I get nervous when I get the spam email of guys looking for a job anywhere God will send them. My question is, “Where do you feel like God has called you?” Most of the people in the Bible had a place God called them to, not a paycheck, but a people, a city, a place, a neighborhood. Are people looking for that when they send out 100 emails? Yes, but often and I can speak from experience when I was in my 20’s, they are often looking for someone else to the heart and calling work for them.

If God has called you to a city and a people, he will provide for you there.

The reality is great people find other great people and great people want to work with other great people. 

Once you find someone great, others follow along. It can be slow and sometimes feels like you are moving backwards or letting momentum slip through your fingers as you try to rebuild a team or restart a culture. But you as the lead hold the keys to building it.

Leading Up

Leadership is hard. That isn’t news.

It is hard to lead people. It is hard to lead followers. It is hard to lead those under you or those who work next to you on the organizational chart (you know, the ones you can’t make do something).

It is really hard to lead those over you, to lead up.

Yet, to get anywhere in leadership, you must learn to lead up.

Why?

The person above you probably controls your budget, your salary, your benefits and if what you want to do gets done.

The person above you potentially controls a lot.

So, to accomplish what you want to accomplish at work and in your life, you need to lead them well.

This is especially true for guys who want to plant churches.

If this is you, you will at some point, find yourself working under someone. Someone that you are smarter than, someone that you are more relevant than, someone that you are more biblical than, someone that has sold out to risks and is now just collecting a paycheck.

Now, you won’t say these things to them.

But deep down, you know they “lost it.”

They now look and sound like the guy from Up. 

So how do you lead up? Here are 5 ways to lead up and accomplish what God has called you to without losing your leadership. Because don’t mistake this: if you don’t lead up well, you will have a hard time leaving your current spot to get the role you want. 

  1. Affirm and back their vision. Right now, if you aren’t the leader at the top of the organizational chart, you are a follower. If you can’t follow well, you can’t lead well. What if you don’t support their vision? Unless it isn’t biblical, you chose to be there. You need to be submissive to that. As long as it isn’t heretical, just different from what you would do, follow well. But you know better. You are an entrepreneur who God has called to something else. I know. But wait. Affirm them as the leader. Believe it or not (see #5), you will need them in the future.
  2. Be patientYour timing is not God’s timing. I knew when I was 21 that I would one day plant a church. I didn’t know where or when, but I knew. It was when I was 29 in a state I had never set foot in before. Those 8 years were hard, sometimes painful, but they were formative. Be in the moment. Seek to learn what you can. If you aren’t in charge, relish that. Prepare for when you will be. Watch. Listen. Ask questions. Seek out mentors. Read books. Be ready for when God says “Go.”
  3. Risk when the time is right. This is a timing and heart issue. I’ve watched countless guys say “Go” and it was terrible timing for them, their families and the church they left. Can God overcome anything and call anyone at anytime? Yes. God is also wise and doesn’t always call us to the stupidest thing we could do. If you think, “Is this stupid? That must be God’s will for my life.” That is a terrible way to discern that. But lots of people equate crazy risk with stupid. Don’t put your family in a bind. Don’t put the church you are leaving in a bind. Remember, the way you leave a church is how they will remember you. They will forget everything else you did.
  4. Be open and honest. Talk to those above you about what God has placed on your heart. What if they fire you? You don’t want to be there then. This also shows if you feel called or if you think planting or being the lead guy just sounds fun.
  5. Don’t leave unless they back you. The first question I ask a church planter who wants money, people, support or resources from Revolution Church is, “Does the church you just left support you? Are they giving you anything?” I’m very cautious of the guy who says “No” and then has a story or reasons why not. Is it always their fault? No. But to me that is a sign, a red flag that often reveals a character issue.

4 Ways to Help People Connect to God

In his book The Business of Belief: How the World’s Best Marketers, Designers, Salespeople, Coaches, Fundraisers, Educators, Entrepreneurs and Other Leaders Get Us to Believe, Tom Asacker makes this point:

We only see what we’re prepared to see, and what we expect to experience influences what we do experience.

This has enormous implications on church, preaching, atmosphere in a service, etc.

Often, when a worship leader or pastor get on a stage, they expect everyone wants to be there. That everyone has prepared themselves to be there or agrees with everything that is about to happen.

Think for a minute about how different a church service is from anything else you experience in life.

Where else do you stand with a bunch of people you don’t know and sing songs (that you often don’t know)? Where else do you sit and listen to someone talk for 30-60 minutes? Don’t even get me started on the churches that have the “turn around and say hi to someone” moment.

You must as a pastor, help people be prepared for what is coming. You cannot assume they are there or ready for what is about to come.

Here are some ways to do this:

  1. Explain what you are doing. If you sing, tell them why. I’ll often say, “We’re going to sing some songs that we believe to be true.” I’ve just told them what is coming, why we are doing and what they mean. I’ve given them an out. If they don’t believe them to be true, just listen. Also, tell them how long it will be. We always say, “For the next 75 minutes” or “For the next 80 minutes” depending on the week. This lets them know, “I know you are curious as to how long this will last and now you can set your watch.”
  2. Have great signs. Atmosphere and worship start out in the road as people drive up and walk up to your building. Have great signs. They should explain where to enter, the front door, bathrooms, kids space, worship space and food. Your signs should be so good a guest should be able to navigate your church without ever having to ask for help if they want to.
  3. Assure them they don’t have to do anything. Give them an out. More than likely, they’ll take it anyway. But, by giving them an out you also communicate you know how they feel and that it is okay. Pastors, remember this: the New Testament is largely written to churches, filled with Christians. Don’t make those who don’t believe feel guilty if they don’t apply a passage. Yes, you want them to and tell them that. Also say, “You don’t have to do this, but if you do, here’s what you can expect _______.” Cast a vision for how amazing applying the truth of Scripture to your life.
  4. Talk as if they have no idea what you are talking about. This is what The Heath Brothers in their book Made to Stick: Why Some Ideas Survive and Others Die call the “curse of knowledge.” Christians and pastors forget what it is like to not understand the Bible. To not know the order of books of the Bible, what the sovereignty of God means, what justification or sanctification mean. Don’t assume everyone knows what you are talking about. If you use a big word (like the ones in the previous line), define them. It takes 10 seconds and if you don’t, you will give everyone who doesn’t know what you are talking about a great excuse to check out.
